The School Systems on Bilingual Education

Throughout the world, language defines who you are and where you come from. Something unique to the United States of America is that we not only have one language that unites us, we have hundreds that separate us; that is the core of the problem. Instead of forcing people to learn English as soon as they enter the country, the government has been mollycoddling and pampering non-English speakers. Such programs as bilingual education have been at the source of the problem. Bilingual education has said to many foreigners that its ok if you come to America and don†t speak English, it†s only our language, but we†ll cater to you. It all simmers down to one simple point that bilingual education is not necessary and is harmful to the United States as a whole. Voting ballots were just sent out in the mail last week. Something was very noticeable, not only was it in English, but it was in Spanish as well. One very common sign that English education in this country has not improved was just sent to millions of voters all over the country. If things do not improve, the children of those Spanish speaking citizens, in ten twenty years down the road, will be as illiterate in English as they were the day they were born. â€Å"The character of American life 50 years hence will determined†¦ by what happens in elementary school classrooms where immigrants† children are learning – or not learning – English† (Barone). Everything that influences a child†s life happens in their early years, and if English does not influence them then, they may never be. â€Å"†¦for many years Latino kids failed to learn enough English to score well on tests and qualify for good jobs, thanks to ‘bilingual education,† which in most cases was neither bilingual or education†(B! arone) The school system for non-native speakers seems not only inadequate, but in the need of great reform. Immersion seems to be the only answer to that great problem. It is not only theorized that immersing and teaching straight English would be the solution, it was actually tested out. Last June, California was the first state to completely do away with bilingual education with Proposition 227. â€Å"The proposition mandated that these students take English immersion classes, unless their parents specifically requested that they continue traditional bilingual education programs.† (Forbes) The government gave parents the right to allow their children to continue with the slower bilingual programs instead of letting them mainstream into English. Not only were educators against this move, but also President Clinton himself did not condone it. (Samuelson) The results, however, were overwhelming. â€Å"Test scores of children from Spanish-speaking families†¦.rose. In second grade, average reading scores of students with limited English ability have jumped in the past two years from the 19th percentile nationally to the 28th percentile. In math, the same ! students went from the 27th to the 41st percentile..† (Samuelson). With everyone against this new idea of reform for schooling, not only did they succeed, they out-witted 28 and 41 percent of the country. Something must be done right if such numbers jump in such a short amount of time. † ‘The kids have taken to English and are absorbing it like sponges†Ã¢â‚¬  (Wildavsky). Younger students have more of the want and the need to learn, they don†t become lazy or intolerant of school, something that develops during the teenage years. They have gained a language and a new place and outlook on the world. Along with this fast paced English education called immersion, comes along a new identity. Until a person understands and can speak the language of the country, he or she doesn†t really feel like a citizen, or an American. Many immigrants want this education for their sons and daughters, so that they can have a better life in this country knowing English, unlike them. â€Å"A recent national survey conducted by Public Agenda, a nonpartisan organization, reports that 75 percent of the foreign-born parents say that the school†s first priority should be to teach English quickly..† (Pedalino Porter) Immigrant parents are usually very strict on the English education issue, like most parents feel, they want their children to grow up and live American lives, better lives than their parents had back where they came from. Not only do these parents condone the teaching of straight English, they become quite rowdy if it doesn†t happen. â€Å"In Los Angeles, the parents of Mexican-American children! in the Ninth Street School staged a boycott, keeping their children out of school for several days in 1996 to protest the school principal†s unwillingness to increase the amount of English language instruction after appeals by the parents† (Pedalino Porter) The passion that these parents possess is so fierce for their wish for their children to have a better life, they would give up or protest anything, including a couple of days of their child†s education. â€Å"Of course, my parents replied. What would they not do for their children†s well-being?† (Rodriguez 532). With every parent comes that special bond with a child, life seems so trivial when you can give everything you have to better that child†s life and education. With the knowledge of English, American identity is finally found. â€Å"I came to believe what had been technically true since my birth: I was an American citizen† (Rodriguez 533). That identity can only be found through the English language, the only official and primary language of our country. The English language is what makes us, it is our identity, and it signifies that we are from America, one of the only countries in the world where a beggar can make it as a middle-class person. The downtrodden and persecuted alike flee to our country in hopes of a better future for not only themselves but also their children. Immersion of the English language is the only way that those people and their children can really identify themselves as being American. Without the language, those people are still what they were before, oppressed in the darkness of ignorance and disillusion. The only way to remedy that is to teach our younger generation, and teach them early enough, the only langu!

Light imagery in Romeo and Juliet Essay

Light imagery is a very important aspect of Romeo and Juliet. There are many references to light and dark in the children’s relationship. The light imagery is a recurring theme in the story. It is very important in setting the mood in their relationship. The depiction of light and dark is often jumbled in the story. Sometimes light is good and dark is bad, and more often it is the other way around. In the balcony scene, when Romeo was swearing his love to Juliet, she says â€Å"O swear not by the moon, th’inconsistent moon, that monthly changes in her circle orb, lest thy love prove likewise variable.† (2.2, line 110) In this quote, Juliet is telling Romeo not to swear his love by the moon, because it waxes and wanes constantly, and she did not want his love to be the same way. This quote condemns night time because of the moon and its changes. On Romeo and Juliet’s only night together, they pretend that the sun rising is just a reflection of the moon. â€Å"More light and light, the more dark and dark our woes.† (3.5 line 36) This quote from Romeo is a direct example of reverse light imagery. Because they can only be together at night, and Romeo must leave for exile at dawn, Romeo and Juliet’s troubles become worse, or darker by day, and the mood is lighter for them at night. When Juliet is preparing to be married to Paris, and her and the friar devise a plan to help her and Romeo escape to Mantua together, the friar says â€Å"and that very night shall Romeo bear the hence to Mantua.† (4.1, line 117), and â€Å"I’ll have this knot knit up tomorrow morning†(4.2, line 24) show once again how Romeo and Juliet are happy at night than they are during the day, because they can escape together at night, and during day they must face their families who do not understand their love. Light Imagery is one of Shakespear’s most common conceit in Romeo and Juliet. It is unique in this play because often, night is the time of safety and happiness because they can see each other, while day time is dangerous and sad because they can not be together.

In the act 2, scene 1 of the film, Don John is portrayed as a jealous man (Canby). He does not like Claudio for being in relationship with the Hero. He is also jealous of Don Pedro, his half-brother, for being Claudio’s ‘wingman’ in his relationship with the Hero. Similarly, Don John is portrayed in the text as being jealous that makes him villain to an extent of breaking the relationship between Claudio and hero. The film portrays Don John as being villainy especially through his actions and the way he dresses. Mahler’s father was supportive of his son’s music ambitions and talent, thus he agreed to take him to Vienna conservatory where he auditioned and was admitted in 1875-1876. He was a good pianist and he won a number of awards in his first two years.... During the summer of 1880, Mahler took his first professional directing job in a small wooden theatre in the spa town of bad hall, south of Linz. Mahler was reluctant on taking the job, but he was advised that he would work his way up by beginning in small jobs. In 1881, he was involved at the â€Å"landestheater† in Laibach, whereby the small but inventive company was ready to attempt work that is more promising (Spencer 12). Through the company, Mahler was able to conduct his first full-scale opera. After completion of his six-month appointment, Mahler moved back to Vienna and was employed as a part-time chorus master at Vienna Carltheater. In 1883, Mahler became a conductor at a run down theatre in olmutz. Later he composed â€Å"from the moment I crossed the threshold of the olmutz theatre I felt like one awaiting the wrath of God† (Moricz 360). At the beginning, he had poor relations with the orchestra, despite the poor associations, he brought five new operas to t he theatre that included Bizet’s Carmen and was received well with the press people who were previously hostile. He became the theatre â€Å"musical and choral director† from august of 1883. Mahler struggled to work in different places until his breakthrough in 1888 (Whitall 90). He became famous, and a great composer at the time, in November of 1901 he met Alma Schindler . The significant descriptive words in the case like boring job, resenting supervisor help and late-coming clearly point to the estrangement between the supervisor and his workers, who are said to be around his age group (Gen Xers and Millennials). There is an absence of team-spirit, no sense of belonging or accepting responsibility for their lackadaisical attitude. Thus, as they move up to, f or example, the fourth stage, self-worth and self-esteem become more relevant as ‘needs’ – in other words, motivating factors (Martin and Jumis, 2007, pp.72-75). Significantly, Sun-2-Shade workers seem to be yearning for such recognition having already achieved secure jobs, good pay and working in a progressive/growing company. A word about the interaction of the age factor is relevant. The supervisor and the workers are of the age group – Gen Xers (born 1965-‘76 period) and Millennials (born 1977-‘98 period) (Thielfoldt and Scheef, 2004). Obviously, the age group is a mix of the seniors of the former and juniors of the latter categories. Gen Xers prefer ‘flexibility and freedom’ while Millennials value ‘structured, supportive environment’ but can ‘expect and demand more’ (ibid.). Hence there are subtle differences in the groups of workers and this can point to the solution to the problem. Using Herzberg a nd McGregor theories Herzberg’s two factor motivation theory proposed that hygiene factors have the ability to reduce dissatisfaction while motivators increase job satisfaction (Anon., n.d, online). The hygiene factors like pay and benefits, job security, working conditions, company policies, etc. determine how an individual rates his job/employer against his own expectations. In the process of such assessment, the individual is less concerned about his own credentials and more concerned with what he is getting out of the job. The better the hygiene factors the more the satisfaction level, which then works as the basis for the motivators. The motivators like work content, recognition, promotion etc. help an individual to gain a sense of job satisfaction. Journal Entry- Russian Immigration Essay I was a young man when my familys journey began in the search for freedom. We resided in a decent little neighborhood just in the outskirts of southern Russia. All the families around knew each other very well therefore I could never understand why my family always seemed so miserable. I mean I heard stories and watched the news about bad accidents from muggers to murderers but I never seen anything like that around where we lived. Until one night my father did not come home, my mother told me he was just working late, but I knew something else was wrong, it was way after any working hours. I became so frustrated of waiting for my father I guess I ended up falling asleep because next thing I remember was being woken up at 3:30 am by my mother hysterically crying. I knew it was my father so all I could do was sit there and hug her. The officer told me he had been found in an alley after being brutally beaten, and he was already dead upon their arrival. Witnesses claim they saw him get jumped outside of the synagogue which he had been seen leaving earlier that afternoon. My father always carried his valuables on him, all his money, personal information cards, and bank account numbers. None of this was on him when he had been found, which only meant one thing, they could be coming for us next. My mother spent days searching for friends or family we could stay with for awhile until we could get ourselves together. But with our luck we were helpless. Weve heard many stories about America, that is was the land of opportunity. But we could only dream about living there. A scary thought which never left my mind was that my 18th birthday was approaching, which meant I had to enlist in the Russian army, which for jews was like asking for an early death, because not many Russian jews came out of the army well if even alive. Ive seen it myself that out in the streets Russians would get discriminated against, the hardest thing to believe was that it was in our own country, by our own people. Discrimination occurred mostly because we had different beliefs or a different culture, which was not good to display in public. Judaism was a major religion which had it really hard in Russia. We as  Russian Jews had no way of escaping this society which had been making our lives unbearable. Jews could not speak their minds or walk down the street showing any support in the Jewish belief or they would be punished for it. I told my mother I would rather die than enlist in the Russian army and she broke down in tears. Both she and I knew immediately we needed to get away from this life and we had to do it fast. The next morning we packed our most valuable belongings (which wasnt much) and began out journey to the free world. We had no money, no place to go, and nothing to live for except an ambition for freedom. We took the bus to the nearest train station where we wanted to see the soonest routes away from home. We planned to head all the way out west where we wouldnt know anyone and we could start a new life. But at the ticket counter the lady said there was only tickets left for Ellis Island, neither me, mama or Babushka knew where that was but we were told it was all the way out west so we took the risk and got on the ship. After all we had nothing to lose. We didnt know what to expect and were a bit scared or what might come. Spreading down the ship we heard rumors that we were headed to America but it was hard to believe so I just closed my eyes and tried to go to sleep, but the thoughts of America couldnt leave my mind. We heard many reasons of why people were leaving Russia, mostly in search for a better life, religious freedom, and to escape persecution. Ellis Island was a major immigration station for the US at which we had arrived at. Upon arrival we were greeted by fairly nice authority officials who told us where to go and what to do. Everyone had to be examined for diseases and checked for being physically and/or mentally fit. Many people were admitted but still some were deported, like my grandmother Maria, she was very old and couldnt walk well on her own so she got deported. I miss her dearly,  but I know she is doing fine. Luckily my mother and I had all our documents confirming who we were with us because all of them were checked. After 5 hours of going through the Ellis island station we had finally entered America! The streets were beautiful, nothing like I had ever seen before, lined with tall trees people cars, and smiles! We stuck with a family which we had met on the boat, they told us they knew people who could help us get situated and help us get an apartment until we can get our own jobs. And they did as they said, we got a little one bedroom apartment right near the port of entry which was very convenient because most of the people we came over with had also lived there, where we formed our own Russian community. As time went by which we had spent in America we came to realize we had no Americans to look up to for help so slowly but gradually the Russian society formed its own community. We didnt receive much respect but no one really gave us any problems. After all we were blessed to be where we were. I remember in Russia not being able to go outside after 9:00 pm at night because of the dangers that walked the streets. But here, any time of night you could receive a smile from at least one person. The lower eastside of New York was were we had been living for almost two months. Recently I began working in a grocery store where I started off making $2.00 an hour, which wasnt bad at all, I made just enough to support mama and myself and to buy food once a week. The working conditions werent bad. I worked just as much and just as well as everyone else. Although the people there werent to nice I learned to deal with it, I was only there to make money, not friends. So in the end this boat ride to nowhere turned out to be a dream come true!!

What are the challenges faces by Hr managers at British Gas in the UK? The ultimate goal of any organisation is to gain success in the market it is operating in. In order to achieve the aim organisations need to generate an agent that operates in a variety of real world environments. It is crucial to include some mechanisms that allow it to operate in a dynamic environment, one that changes over time independent of the actions. Certainly there are environments that do not change with time and are static but these are usually small organisations that are limited in size and scope. Traditionally the environments used to be static but the trends in the market are changed, the static and well predicted market changes have been distorted to dynamic and ever changing market situations. To deal with the changes in the market and achieve their ultimate goal organisations need to consider not only the external but also the equally important internal constituencies. Among all the internal factors employees can be said as one of the most important part. The role of the employees for the endurance of any organisation is well acknowledged in todays modern dynamic and competitive business world. Therefore employees have been the centre of attention and are being invested in by the organisations by providing them training and development, competitive remuneration and other benefits. Thus in todays dynamic market environment when organisations have felt the need of taking care of their employees, they can also sense the necessity of professionals who can deal with the above mentioned problems. This is where HR managers come into the picture who deals with all the issues related to the employees. The role of the Human Resource manager has been developed with time from just administrative roles to modern role of strategic partnership. (Bratton and Gold, 2007). British gas which is renowned energy brand in United Kingdom is a part of Centrica. British gas is operating in an intense rivalry and in order to stay ahead in the race to success they have to consider all the stake holders including employees. British gas recognises that their success has been dependent upon the capabilities and dedication of their employees, and as a result they are committed to meet their people needs.S The different changes within the business environment can be summed up using PEST analysis, which includes the changes in both the internal and external environment. PEST Analysis is a simple, useful and widely-used tool that helps you understand the big picture of your Political, Economic, Socio-Cultural and Technological environment. As such, it is used by business leaders worldwide to build their vision of the future. A diagram showing different components of the Pest Analysis can be seen below. This framework helps the HR manager along with other management to deal with different changes in the environment the organisation is operating by which they can provide a good working environment. Now lets analyse the changes within the different aspects of PEST analysis and the challenges it brings to HR managers in British Gas. Political: The political factor of Pest analysis deals with the effects of government policy. Inasmuch as government policy is worked out through legislation, it encompasses all legal elements of this analysis. This includes items such as government stability, taxation policy, and government regulations. Government stability is not a major issue in Western economies but plays a vital role. (Henry, 2008). Although In Europe UK is said to be the least protective legislation but still has many laws that can influence and ensure the smooth running of the businesses. Firstly there are many laws regarding the equal opportunity within the organisation. Any organisation has to consider candidates for recruitment and selection irrespective of race, gender, age and religion (CIPD). Avoiding any of the mentioned factors means discrimination which has its negative aftermaths and can damage the organisation. British gas has taken many steps in order to avoid this discrimination which would be discussed in detail later under Recruitment and Selection. Laws for health and safety at workplace have also been imposed and organisations should comply with it in order to make a safe working environment. British gas as being in energy related industry needs to consider this aspect in depth. It is role of a HR manager in particular to deal with the related issues. British gas considers health and safety for their employees and the environment as being fundamental to their business objectives. Conventionally Health and Safety was not considered in depth but in the modern world there have been many changes with laws ensuring a safer working environment. (British gas webpage). There are many changes made to the laws with time. Other laws for HR revolve around things like pay rates, fair competition, taxation and fair dealings with employees. The laws for these factors do change with the change in government as well and British gas has always been ahead with regards to the laws. Equally important is the discussion about the privatisation of British gas in late 1980s which actually had a vital role over the HR dealings within the company, example being the job losses (from 91,599 in 1986 to 78300 in 1992) which were made because of the privatisation, this had a real impact over the HR and they dealt with it in superior manner to keep their retained employees motivated. (International labour organisation, Sectoral activities programme) Economy: Economical changes such as economic uncertainly, changes from manufacturing to service or knowledge economy, mergers and acquisitions activity and increased energy and fuel costs. In a knowledge-based economy, the most important business investments involve investing in personnel, putting HR managers at the centre of some of economic debates. Issues related to human capital and people management are now among the most important challenges in business, bringing the expertise of HR managers to the core not only of business but also of nation economic competitiveness. Understanding the broader business and societal implications of these trends will be crucial how to address their resulting challenges at the organisational level and will require HR managers to be well informed about macroeconomic developments. Social: Social factors include cultural changes within the environment and are often referred to as socio-cultural. This includes health consciousness, population growth rate, age distribution, career attitudes and emphasis on safety. (Henry, 2008). HR managers may increasingly find themselves dealing with the impact societal trends, such as 24/7 work culture, changing family pattern, and a growing emphasis on work/life balance have on time-related issues in the workplace. Benefits linked to flexible working and controls over schedules are likely to continue to be in demand. Possible changes to the bargaining power of employees and women, in particular, could make meeting this demand a higher priority to employers. Finding ways to continue to engage workers with high levels of responsibility and skills but who may not be able to work full time may become more important. This will be exacerbated by the need to find enough skilled workers which could potentially pose a challenge in the coming decades as education cost rise and skills requirements increase. Technology: Any organisation needs to be the pioneer of the new technology and to be ahead in the competitive race in the market in order to lead. This undoubtedly has a major impact on HR as they need to train their staff accordingly and make them flexible enough to adapt to the changes within the technology. For HR managers, the efficient use of technology has emerged as a key skill. Recruitment strategies can also be affected by Changes in the technology while major advancement in e-learning could influence training strategies. Q/2 Comment on how HR activities contribute to the success of British Gas. Use any 2 HRM Models to explain you answer? Employees are the most important factor needed for the survival of any organisation and HR is responsible for catering the need of the employees and establishing a relation between the organisation and its employees. In order to succeed in the modern world it is provident that there need to be effective HR activities which could help the employees feel as a part of team rather than being alienated. Only then it can have the competitive advantage over their rivals and the employees would work hard and whole-heartedly in the favour of the organisation they are working for. In British Gas employees do feel valued and as a part of team only because of the effective HR activities. We now will discuss the HR activities in British Gas in accordance with two HR models which have helped them to be in the lead in their market. David Ulrich Model The first model which we will discuss is the David Ulrich Model. The model we made by David Ulrich in the year 2000, who is said to be the HR guru. In the model he proposed that the centre of attention for all the HR activities must be on the contribution to organizational success. He further explained that the key to excel organizational performance is to ensure that human resources activities are in line with the organization and focusing on productivity, service and quality. Below is the diagram showing David Ulrich model. Productivity can be explained as the output per employee. With the increase in competitive rivalry incessant improvement in productivity has a significant role. British Gas has been considering the significant importance of the afore-mentioned aspect of the model. With the view of increasing the productivity British Gas has been investing  £24 million every year in their Engineering Academy to continue their exceptional training for engineers working there. The Academy eve achieved grade one performance in a 2007 Ofsted inspection. In the academy employee are provided with related training which helps them to be more effective and efficient with regards to productivity. Quality of the products and services delivered extensively affects organizational success in the long run. The quality of products and services can provide competitive advantage to any organization. The quality of products and services is directly interlinked with the growth and performance of the organization as a whole, therefore it requires equal attention. The stress on quality requires continuous changes aimed at improving work processes. HR management considerations should be included in order to indentify the barriers and service blockages and redesigning operational processes. The process should also involve the employees as well rather than just the managers. The above mentioned activities should be done with accordance to the organizations mission. British Gas itself explains that its the service they provide to the customers which gives them competitive advantage over their rivals and sets them apart in the marketplace. The British Gas Academy of Customer Excellence has also been set up which underpins their aim to consider their customers as one of the key stakeholders. The academy provides training to the front-line employees. Warwick Model of HRM Bratton Jeffery (2007) proposed the Warwick model in which Harvard framework has been extended with 5 elements including Inner context, outer context, business strategy content, HRM context and HRM content. The model explains the link between the changes in internal and external and both the content and context in it. The strength of the model is that it underpins the important environmental influences on HRM. Below is the diagram showing the model. Outer context Inner context Business strategy content HRM context HRM context Basically HR Manager of British Gas firstly plans their future strategy and recruits people accordingly mostly through external sources like advertisements in newspapers, magazines and through employee referrals. Firstly they screen all the applications and then select candidates based on their potential, knowledge and experience mostly through face-to-face interview. Successful candidates are put through induction and are provided with continuous training. British Gas does consider the fact that monetary rewards is only one of the many needs of the people and therefore provides them with many non-monetary social needs such as flexible working hours and a better and relaxing working atmosphere. Employees within British Gas are also appraised regularly so that they know how well they are doing. Keeping in mind the broader aspect of the business HR manager maps the link between inner and outer context followed by an approach which leads to the changes in the content as referred in Warwick Model. Along with this HR managers also connects their activities of Planning, Integration, Staffing, Developing, Motivating, Designing, Managing Relationships, Managing change and Evaluating by keeping in mind the everyday changing business environment. But apart from this I think to survive and maintain a good market position in this globalized, competitive, innovative and rapidly changing business environment British Gas must change their Mechanistic Structure to Organic Structure which is very flexible and innovative. The HRM strategies at British Gas satisfy customers to the highest but surely not at the expense of their employees needs which helps them to lead in their industry. Q 3 Describe Recruitment Selection strategies that have been taken by British Gas to enhance organisation performance? Recruitment and selection is said to be one of the main role of a HR practitioner, as they need to ensure that they choose the right staff. While going through the process they need to consider many factors including equal opportunities without the factor of discrimination. In order to ensure this, there are laws to avoid discrimination against race or ethnic origin, religion and belief, disability, sex and age. The ones who avoid this practice will indeed break the law and will have to face the consequences (Tackling Discrimination, 2009). K Aswathappa (2003) defines recruitment as a process of finding and attaching capable application for an application for employment. The process begin when new recruit are sought and end when their application are submitted. The result is the pool of applications from which new employees are selected. Derek Torrington (1987) states that Planning the right people in the right place at the right time is seen to be essential to achieving rapid growth. The emphasis is on balancing the projected demand for and supply of labour, in order to have the right number of the right employees in the right place at the right time. In terms of recruitment and selection it is important to carry out thorough job analysis to determine the level of skills/technical abilities, competencies, flexibility of the employee required etc. Since 2003, British Gas has done a lot of work in order to improve the diversity in their workforce which helps them in their customer base and is a response to changing demographics as well. With the increase in demand and the competitive rivalry British gas had to attract more employees and for that the HR managers dealt with it in a well-mannered way. Carole Willsher, Recruitment and Diversity specialist, explains We tend to use the analogy of a pond gone; if we dont recruit women, thats over half the pond gone ; if we dont recruit people from an ethnic background, thats about another 10% gone, and were left with only a very small part of the pond to fish from. The process of recruitment and selection at British gas is shown in the following diagram. Acknowledgement Initial Review Online Application Assessment Centre Second Stage Job Offer In the process candidates have to complete an application form and online test which is then acknowledged by an email upon successful submission. The submitted application is then reviewed and candidates are updated within 14 days. After the successful initial review the candidates are required to give a telephonic interview for some job roles which is then followed by the assessment centre where the candidates go through a face- to- face interview, practical tests (for some roles) and role plays. After careful consideration of the entire application process candidates are then offered the job within 14 days of the assessment centre. Recruitment and selection is done by both internal and external manners. As mentioned earlier in order to attract a vast group of applicants HR managers at British Gas use both the ways. Internal recruitment includes promoting the current staff or moving them from one department to other. It also includes the referrals made by the current employees. The advantage with internal recruitment is that it allows the organisations to know the strengths and capabilities of their existing employees which help them to allocate them accordingly. As mentioned earlier, the main objective of British gas is to increase the number of applications for the different vacancies in order to attract a wide range of talent as possible. For this they use the different types of external recruitment strategies. Some of these strategies are as follows: Tester days: British gas regularly runs women only and BME tester days, with the specific aim of attracting women and ethnic minorities into engineering and apprenticeships. Partnership working: British gas also use different partnerships with different organisations in order to focus on under-represented groups including Jobcentre Plus, Windsor Fellowship, Women and Manual trades. Targeted Advertising: They also use a range of ways and media to appeal to its target audiences. They use advertising in magazines like Bliss and Sugar. They also redesign their special webpage for recruitment regularly. Attracting a wide range of candidates is not the only purpose of the managers but also to select the right staff. For that a right recruitment process has to be applied. A diagram is shown below which illustrates the different stages of the recruitment process within British Gas. The only way to increase the performance of the organisation is to have an efficient process. Q 4 Explain how HR training and development helps British Gas to develop highly competent staff and teams. Describe use of variety of HRD methods taken at British Gas. According to Mackey (2003), in our lifetime of learning we meet many people who contribute to our knowledge, and in todays world training is seen as an essential aspect in HRM practice. Training is often seen as something that is work related on-job training, off-job training or employment training schemes. Many organizations aspire to be learning ones, but it takes dedication to achieve this. It requires commitments from everyone to allow individuals to manage their own development and to support the process through coaching, feedback and outgoing performance management. Trainers have a key role to play in the creations of a learning environment. The typical role of Training Development functions has been to respond in a reactive manner to the training and development needs to other functions throughout the organization. British gas always ensures that it provides effective training at all levels, which can help its highly competent staff and teams to develop. In order to offer continuous training for their engineers British Gas is investing  £24 million each year in their British Gas Engineering Academy. The Academy also managed to achieve grade one performance in a 2007 Ofsted inspection. They have also aligned their apprentice scheme to the Duke of Edinburghs Gold Award, which actually provides enhanced personal development and life skills to the trainees. As any other company British gas also believes that it is the customer service which helps them to lead in the competitive race. The British Gas Academy underpins their aim to put customers at the heart of everything they do. The Academy therefore also provides training to their front line employees. Building on the success of our engineering academy, the customer service academy encourages best practice and knowledge sharing. By co-ordinating activities nationally, this new structure improves the consistency of our training design and delivery. Effective training to the employees leads to improve quality of the process they are working into. One of the key skills of a trainer is the ability to design training programmes and learning experiences that are innovative, exciting and fun. Trainer should also identify individual learning styles and respond to the needs of the business. The field of training and development (TD) has undergone changes that reflect the dynamic factors in the corporate world overall. TDs objectives continue to shift from a focus on programmed instruction (and behavioural and task analysis), to performance-system analysis. Learning is now defined as a competitive strategy in the global workplace. Therefore, trainers must engage in defining strategic goals, analyzing organizational processes and providing better systematic performance within the business context. Increased need for improved performance requires more efficient ways to identify, recruit, and improve the training and education of the workforce. As traditional, hierarchical organizational structures are increasingly transforming to self-directed, cross functional, process oriented, and knowledge-based models, both organizations and individuals are increasingly faced with the new challenges to maximize the organizations competitive edge, and to meet new standards of excellence in performance. First, in order to understand what is nowadays expected from management trainers and educators, it is essential to understand how current perceptions of the managers job and responsibilities have developed. Then, it will be argued that the adoption of a simple solely task-related model of training often used to train managers from developing countries has proved to be inadequate. Therefore, a realistic management training model ought to include the task related and people-related aspects of the managers job as well as the trainees own development, in its design and content. Based on the above a more realistic approach to management training and development will be offered and some of its implications for trainers and training institutions will be discussed and certain conclusions will be reached. Evaluating Training Development: This has always been a key topic for trainers. TD that is not delivering the expected results is likely to be potentially harmful to the organization, demotivating to learners and damaging to the reputation of trainers. The focus is on maximizing the use of resources, maximizing the likelihood of business success and maximizing the impact of staff motivation. One needs to critically evaluate each TD event in which you are involved. This is as true for a week-long course as it is for an individual coaching event. The more one evaluates, the more one learns, the more quickly the business will benefit and the more quickly individuals skills will develop. Each type of TD event will have its own type of evaluation, but each has the common aim of change and improvement. As compared to other Departments like IT and Finance, TD is also one of the important departments in the organisation as its trains people in the organisations who with their full potential calibre help the organization to achieve its set goals with high quality standards. Q5 What role Performance Management plays in achieving higher performance at British Gas? Describe use of variety of performance appraisal strategies taken at British Gas. Staff development doesnt just happen. It takes a conscious and concerted effort on the part of the manager to support and encourage their employees initiative. It requires a continuous attention of both the employees and the supervisors or the managers involved. Performance appraisals are undertaken to let an employee know his/her performance and compare it with the expectation of the organisation as a whole. The process involves clarifying the job role, job description and responsibilities and explains how the role can contribute to the wider goals of the organisation. It is important that the employees understands how their performance contributes to the overall performance of the company. This direct connection helps to encourage team play and shared responsibility within the company, although the performance objectives should be individual and agreed between the employee and the manager. In a performance appraisal employees also get the opportunity to give their feedback about the working conditions and any advices which could be helpful for the organisation to improve their productivity. In order to ensure an effective performance appraisal the manager should keep a record of the process which could be helpful for the future reference. There are many different types of performance appraisals. Following are some of them which are mostly used at British Gas: Top-down Appraisals: According to Harrison (1995) this category of performance appraisal involves the line manager undertaking the formal appraisal of the employee. Managers in this type of appraisal can be biased and may be less open, honest and can lead to the favouritism factor. In such situations another manager or HR specialist can be involved to act as a moderator in the process. This is seen as a very traditional type of performance appraisal and is rarely practiced in the modern world. It was used at British gas as well but is replaced by other new frameworks and other types of performance appraisals. Self Reviews: Harrison (1995) explains that self reviews are based on the idea that employees are most familiar with their work and their involvement is vital. They have proved to be superior to supervisory reviews in identifying individual strengths and shortcomings. The biggest problem with this approach lies in the fact that this violates the traditional mores regarding the proper relationship between the boss and the subordinate. Upward Appraisal: Harrison (1995) describes that in this technique, the views of the employees, who report to the appraise (manager) are considered and can also be an important dimension of management development. It is effective in an organisation which has an open and supportive culture and which encourages participation as a legitimate element,. Upward appraisal may be threatening for a manager and uncomfortable for the subordinate appraisers. 360 Degree Feedback: N. Bahra (1997) states that This method is an assessment technique lies at the heart of many successful organisations. This briefing aims to provide an objective method of assessing an individuals performance in a number of critical and non-critical areas. This method being used in many big organisation in the modern world and is hence used at British Gas as well. Harrison (1995) explains that this is a way of limiting the effect of the top- down appraisal scheme and building on the positive aspects of self, peer and upward appraisals. This method includes peers, subordinates, internal and external customers and the managers. Its aim is to achieve a broader view of employee performance. It can increase customer focus, support team initiatives, decrease the hierarchical approach and provide greater employee evaluation. It is an assessment technique which lies at the heart of many successful organizations. Mashua :: Botany

Mashua Mashua (Tropaeolum tuberosum Ruiz & Pavà ³n 1802), also known as isanu, cubio, aà ±u, ysaà ±o, or puel, is a tuber crop indigenous to the Andean highlands and is of economic value as a food and medicinal crop. This root crop ranks fourth in importance in the Andean region after potato, oca, and ulloco (NRC, 1989). Of the Andean tubers, mashua is one of the highest yielding, easiest to grow, and the most frost resistant. Mashua is cultivated in the Andes of Bolivia, Peru, Ecuador, Columbia, and Venezuela (Gibbs et al., 1978). It is currently being grown experimentally in New Zealand and the Pacific Northwest to evaluate its potential for worldwide cultivation (Soria et al., 1998). The tubers of T. tuberosum are an important source of food for around 9 million people living at elevations of 2500 to 4000 m throughout the Andes mountains (King and Gershoff, 1987). Mashua is an annual, herbaceous climber that belongs to the family Tropaeolaceae which includes about 100 species. Tropaeolum tuberosum is closely related to the garden Nasturtium, Tropaeolum majus L. (Vaughn and Geissler, 1997). Tropaeolum tuberosum grows to over 1-1.5 m in diameter and 0.5-0.8 m high with slender and cylindrical aerial stems. Both erect and prostrate forms of mashua are known. Mashua has alternate, circular, peltate, 3- to 5-lobed leaves, and glaborous, twining stems that attach themselves to other plants by tactile petioles (NRC, 1989). The flowers are long-stalked, solitary, axial, bisexual. The color of the flowers range from dark yellow, orange, and scarlet. The fruit is a schizocarp with three indehiscent carpels that contain joined seeds lacking endosperm (NRC, 1989, Torres et al., 1992). The seeds are abundant and viable at maturity although since mashua is propagated asexually many asexual forms have arose which occasionally set seed. The tubers of Tropaeolum tuberosum are produced on axillary stolons which enlarge to form terminal, elongate tubers which are slightly roughened from enlarge scale leaves (Sperling and King, 1990). The tubers vary in color from white to yellow with occasional variants that are purple or red. They are often striped or mottled red or purple, especially underneath the eyes. The flesh of the tuber is yellow (NRC, 1989). History Mashua has been cultivated since ancient times and tubers are often found in archeological sites (NRC, 1989).
